Almost every business runs HR on spreadsheets at first. They are flexible, familiar and free. But as headcount, locations and complexity grow, the same spreadsheets become a source of errors, delays and risk. The question is not whether to move to an HRMS, but when, and what kind.
Seven signs you have outgrown spreadsheets
- Payroll takes days of manual work and still needs corrections after it is paid.
- Attendance, leave and shift data arrive from different places in different formats.
- Nobody is fully sure which version of the employee master is correct.
- Statutory deadlines depend on one person remembering them.
- Managers approve leave on chat, and HR finds out later.
- Leadership asks for simple numbers, such as headcount by location or overtime by month, and waits days for them.
- Employees ask HR for payslips, balances and letters that they could fetch themselves.

What a good HRMS should do
At its core, an HRMS gives you one reliable record of every employee and connects the processes that depend on it. Attendance and leave feed payroll automatically. Payroll calculates statutory deductions and produces payslips and returns. Approvals route to the right manager. Employees see their own information. Leadership gets live dashboards instead of manual reports.
Off-the-shelf or custom?
Off-the-shelf HR software works well when your processes are standard and you are happy to adapt to the product. A custom platform makes sense when your business has realities that generic tools handle poorly: many locations with different rules, seven-day retail rosters, incentive structures, piece-rate or overtime-heavy work, or approval chains that don’t fit a template. A custom HRMS also lets you add performance management and learning modules in the same system as you grow.
Making the move without disruption
- Map your current processes and decide what should change, not just what should be digitised.
- Clean your employee and payroll data before migrating it.
- Run at least one payroll in parallel and reconcile the results.
- Train HR, managers and employees separately, because they use the system differently.
- Launch in phases, starting with the processes that cause the most pain.
